Really interesting subject 😍.

I agree with you about pension plans - in the UK there are several notorious examples of employers raiding the pension plan. Robert Maxwell is probably the most infamous one here, but there are local authorities who have used pension funds to finance redundancies to reduce their immediate direct costs. There was a joke about not going to work for them because essentially they were bankrupt.

One of the problems with pension funds is that they have conditions that were created for another time and economic situation and the company that is obligated to them is no longer able to finance the fund. We have had organisations here forced to close because of their increasing pension liabilities. So, no job and no pension.

This is the main root of the problem. It's in the same line with the thought process of people that agreed on 40 hour work weeks being a good idea. Maybe it was a good idea back then, but years later we're far from right.

40 hours is too much or too little?

Far too much, given current technology is way too efficient. But working from home is a big step in the right direction to fix the approach to employment.
